In tech recruitment, sourcing typically starts with keywords. “Java.” “Backend.” “AWS.” We type them into LinkedIn, filter the results, and work through the list.
But what if the candidates we need have deliberately left those terms off their profiles? Some do it to avoid the constant stream of recruiter messages. Others simply describe their experience differently. And some strong engineers have sparse profiles that mention almost nothing explicitly.
If our entire tech talent sourcing strategy depends on exact keyword matches, we are systematically excluding people who have the skills but do not use the labels we expect.
This article is about sourcing without buzzwords: an approach that focuses on indirect signals of skill and experience rather than exact terminology.
Why keyword-only sourcing misses people
Job titles vary across companies. Self-descriptions on LinkedIn vary across individuals. A backend engineer at one company might call themselves a “software engineer” at another. A candidate with deep AWS experience might describe their work as “cloud infrastructure” or “distributed systems” without ever typing “AWS.”
A simple Boolean search for Java AND AWS AND Testing will filter out profiles that have the relevant experience but use different terms. That is not a limitation of the candidate. It is a limitation of the search.
Sourcing without buzzwords does not mean abandoning keywords entirely. It means adding a second layer to your search that looks for context, related signals, and the work behind the labels.
Three techniques for sourcing beyond keywords
1. Search for related technologies instead of the primary stack
Instead of searching for “Java,” search for the tools and frameworks that sit around it:
- “Spring” or “Spring Boot”
- “JVM”
- “Microservices”
- “Hibernate”
A candidate who mentions Spring but not Java almost certainly writes Java. A candidate who describes “cloud infrastructure” or “containerised deployments” likely has experience with AWS, Azure, or GCP even if none of those appear by name.
This works because developers often describe their work in terms of frameworks and patterns rather than the underlying language. Searching at that level surfaces profiles that keyword-only searches miss.
2. Search for problem descriptions and impact language
Strong engineers often describe their work by what they built or solved rather than what tools they used. Look for phrases like:
- “Scalable systems”
- “High-performance applications”
- “API integrations”
- “Event-driven architecture”
- “Reduced latency by…”
- “Migrated from… to…”
These phrases indicate the type and level of work the candidate does. A profile that says “built a scalable event-driven system handling 50k requests per second” tells you more about the candidate’s capability than a profile that lists “Java, AWS, Kafka” in a skills section.
3. Look at open-source contributions and community activity
Many developers contribute to open-source projects or participate in technical communities. A GitHub profile, a Stack Overflow history, or activity in a relevant Slack community can reveal skills and depth that a LinkedIn profile does not surface at all.
This is particularly valuable for senior engineers, who often have minimal LinkedIn profiles but deep open-source footprints. A quick check of someone’s GitHub repositories, contribution history, or pinned projects can tell you more about their technical range than any keyword search.
What this approach gives you
A broader talent pool. You reach candidates who have the right skills but describe them in non-standard ways. In a market where qualified tech professionals are scarce, expanding the pool by even 10 to 15 percent is significant.
Less dependence on job titles. Titles vary wildly across companies. “Software Engineer,” “Backend Developer,” “Platform Engineer,” and “Systems Developer” can all describe the same role. Sourcing by context and impact frees you from title-matching.
Access to passive candidates. The strongest performers often do not update their profiles with current buzzwords because they are not looking. Indirect signal sourcing reaches them where keyword searches cannot.
How this connects to your broader search strategy
This approach is not a replacement for keyword-based sourcing. It is an addition. Use your standard Boolean searches and LinkedIn filters to cover the obvious ground, then layer in related-technology searches, impact-language searches, and open-source checks to catch what the keywords missed.
